差错管理气氛对员工创新行为的影响 ——基于中庸思维作为调节变量的分析

The Effects of Error Management Atmosphere on Employees′ Innovative Behavior ——An Analysis based on Mean Thinking as Moderating Variable

摘要: 差错既是一种负面工作行为,又是一种有效反馈信息,更是思考和创新的基础,组织如何处理差错对于创新型和学习型组织而言至关重要。中庸思维作为中国文化背景下人际互动时较为突出的思维方式,研究其对差错管理气氛与创新行为的影响具有一定理论和实践意义。本文通过问卷调查法和统计分析法检验了差错管理气氛、团队成员交换、中庸思维与员工创新行为的内在作用关系,发现差错管理气氛和团队成员交换有利于员工创新行为的产生,团队成员交换在差错管理气氛和员工创新行为的关系中起着中介作用,中庸思维对差错管理气氛与员工创新行为的关系具有调节作用,对于低中庸思维员工而言,差错管理气氛对其创新行为的影响更明显。

Abstract: Error is a kind of negative behavior,an effective feedback and the basis of thinking and innovation. Therefore, how to deal with errors which have been always inevitable is critical for innovative and learning organizations. As a prominent way of thinking in Chinese cultural context, studying Mean Thinking′s effect on error management atmosphere and innovation behavior is of theoretical and practical significance. This study analyzes the internal mechanism of error management atmosphere, team-member exchange(TMX) and Mean Thinking on employees′ innovative behavior through questionnaires and statistical analysis, finding that the error management atmosphere and TMX have positive influence on employees′ innovative behavior, team-member exchange partially mediates the relationship between error management atmosphere and innovative behavior, Mean Thinking moderates the relationship between error management atmosphere and employee′s innovative behavior, and the effect of error management atmosphere on employees′ innovative behavior is more obvious for employees with low Mean Thinking.
